ГЕНДЕРНА РІВНІСТЬ ОПЛАТИ ПРАЦІ ТА СОЦІАЛЬНА СТІЙКІСТЬ: ПЕРСПЕКТИВИ УКРАЇНСЬКИХ ЕНЕРГЕТИЧНИХ КОМПАНІЙ

Вступ. Актуальність дослідження полягає в аналізі гендерного розриву в оплаті праці в енергетичному секторі України на основі даних опитування енергетичних компаній із метою виявлення його ключових чинників. Метою дослідження є отримання емпіричних висновків щодо причин цього розриву. Об'єктом дослідження є процеси визначення заробітної плати та нерівності в оплаті праці між професійними групами в енергетичних компаніях, а предметом – підходи й інструменти оцінювання гендерних відмінностей у заробітній платі та кар'єрному просуванні. Використовуючи метод факторно-зваженого гендерного розриву в оплаті праці, дослідження оцінює відмінності між жінками та чоловіками з порівнянним рівнем освіти, стажем і позиціями в ієрархії кваліфікацій. Результати показують, що основним чинником розриву є нерівний доступ жінок до кваліфікацій, які підвищують заробітну плату, а також наявність неформальних інституційних бар'єрів, що обмежують їхнє кар'єрне зростання. Ці висновки мають практичне значення для перегляду політики гендерної рівності та посилення ролі жінок в енергетичній галузі.
Методи. Застосовано метод факторно-зваженого гендерного розриву в оплаті праці, який групує працівників за рівнем освіти, стажем і позицією в кваліфікаційній ієрархії для оцінювання гендерних відмінностей у заробітній платі.
Результати. Дослідження показало, що гендерний розрив в оплаті праці в енергетичному секторі України зумовлений переважно нерівним доступом жінок до кваліфікацій, які підвищують заробітну плату, а також наявністю неформальних інституційних бар'єрів, що стримують їхнє кар'єрне просування.
Висновки. Дослідження засвідчує, що гендерна нерівність в оплаті праці в енергетичному секторі України відображає європейські тенденції, найбільш виражена на нижчих рівнях кваліфікації та посилюється практиками "чоловічих клубів", що підкреслює нагальну потребу усунення інституційних бар'єрів для кар'єрного зростання жінок, особливо в умовах воєнного дефіциту робочої сили.
